Promise and Peril: Understanding and Managing Change and Conflict in Congregations (Book)

In 2005 David Brubaker—conflict consultant and professor of organizational studies—surveyed 100 Presbyterian and Episcopal congregations to better understand what congregational changes, if any, are associated with conflict. This book discusses current theories about conflict, change, and growth; shows how Brubaker's survey results compare with those theories; and explains why some changes tend to result in conflict while others do not. It also examines the roles of ordained leaders as change agents and articulates a theology of change.
Brubaker's research resulted in some surprising findings. For example, while it's often thought that building projects lead to congregational conflict, Brubaker discovered that isn't the case. Nor is it the case that conflict necessarily accompanies church growth or decline.
On the other hand, conflicts often do focus on leaders, who (rightly or wrongly) are held responsible for the results of change. Conflicts also tend to be correlated with changes in congregational decision-making structures or changes in worship practices and styles.
Brubaker suggests that changes in decision-making structures will be more effective if leaders attend to the power dynamics operative in a congregation, anticipate disagreements and encourage their expression, and manage their own anxiety well. Changes in worship practices will be more effective if leaders refrain from moving too quickly, acknowledge the losses that some congregants will experience, and reinforce the core values and beliefs embodied in worship.
This book will help congregational leaders understand the inevitability of change and conflict, notice underlying structural issues, and begin to manage change responsibly.
